Here's what nobody tells you upfront: in France, you'll pay around 45% on top of gross salary in employer contributions. So that €3,000 hire actually costs you €4,350 every month. In Belgium, it's similar — about 43%, or €4,290 total. Italy lands at roughly 40% (€4,200). Move to Germany and the picture changes: ~21% on top, so €3,630 total. Luxembourg is the surprise winner at just ~14% — €3,420 all-in. The Netherlands sits around 18-23%, Spain near 30%, and Portugal at 23.75%. I've made this mistake myself when scaling a team across borders. We budgeted using gross salaries, then discovered we were 30-40% over budget once payroll started. Don't do that. The other expensive surprises: notice periods. In Luxembourg, terminating someone with 10+ years of service requires 6 months of notice. Get it wrong, you owe the full notice period as severance. Germany ramps up to 7 months for long-tenured staff. France is more compact (1-2 months) but adds severance based on seniority. Spain only requires 15 days for objective dismissal — but that 'objective' requirement is easy to fail in court. Then there's contracts. EU Directive 2019/1152 forces every employer to deliver a written statement of working conditions within 7 days of the start date. It must list the parties, start date, role, salary, working hours, leave entitlement, and notice periods. Skip it and you're looking at administrative penalties in most jurisdictions, plus a much weaker position in any future dispute. Real 2026 employer contribution rates haven't dropped — France pension alone is 16.48%, Germany pension 9.3% + health 7.3%, Belgium pension 8.86% + health 3.8%. Budget for the real number, not the gross.
